I think you unknowingly answered your own question - "Kinky Boots" is the biggest hit of his career, and it's still being talked about. He can venture off to other opportunities fresh off a Tony nomination, while "Kinky Boots" is still being talked about.

If he were to stay with "Kinky Boots" for a 3-year run, he may not have as fresh of an appeal to casting directors, etc to take the next big step in his career. He'd run the risk of becoming "that guy who was nominated for Kinky Boots 3 years ago" instead of "the co-star of the big hit, Best Musical-winner 'Kinky Boots.'" He's at the peak of his career, type-wise, and he will have put in a solid amount of time at "Kinky Boots." I wish him the best as he moves on to other things!
